Internal pay gaps, female executives, and corporate organizational resilience

Abstract

This study examines internal pay gaps’ impact on organizational resilience using Chinese listed firms’ data (2005–2023). Key findings reveal: (1) Internal pay gaps significantly undermine organizational resilience, with more pronounced adverse effects observed in high-tech industries, firms with CEO/chair duality, and those with intensive overtime cultures; (2) Female executives mitigate this negative impact by enhancing pay equity and fostering collaborative dynamics; (3) Weak market competition (i.e., monopolistic conditions) exacerbates the detrimental influence of pay disparity on resilience.
