Individuelle Autonomie in Projektteams

Abstract

Dass die Zusammenarbeit in Projektteams mit innovativen Aufgabenstellungen erfolgswirksam ist, wurde in bisherigen konzeptuellen und empirischen Arbeiten klar herausgearbeitet. Die selbständige Aufgabenerfüllung durch die einzelnen Teammitglieder als bedeutsamer Einflussfaktor auf den Erfolg von Projektteams wurde hingegen bisher kaum beachtet. Dies gilt auch für den hiermit zusammenhängenden Aspekt der individuellen Autonomie der Teammitglieder. Bisher besteht nur Kenntnis über Wirkungszusammenhänge zwischen der individuellen Autonomie in Teams und dem Teamerfolg, nicht jedoch, in welchen Projektsituationen eine hohe individuelle Autonomie auftritt. Somit wendet sich die vorliegende Untersuchung dem Zusammenhang zwischen der durchschnittlichen individuellen Autonomie und den Aufgabencharakteristika, der Führung, der Zusammenarbeit sowie der Teambesetzung in Projektteams zu. Zur Konzeptualisierung dieser Zusammenhänge wurde ein Bezugsrahmen zur Erklärung von individueller Autonomie in Teams aufgestellt und mit einer Stichprobe aus Projektteams mit der Aufgabenstellung Softwareentwicklung getestet. Insgesamt stehen 53 vollständige Projektteams aus 36 Unternehmen zur Überprüfung des Bezugsrahmens zur Verfügung. Als wichtige Einflussgrößen auf die individuelle Autonomie erwiesen sich die Teamgröße, die Aufgabenunsicherheit/Schwierigkeit der Teamaufgabe, die Fachkompetenz der Teammitglieder sowie die Dringlichkeit und die Wichtigkeit der Teamaufgabe. Diese Einflussgrößen erklären insgesamt 26% der Varianz. Bei größeren Teams, dringlicheren oder wichtigeren Teamaufgaben nimmt die individuelle Autonomie tendenziell ab. Bei schwierigen Teamaufgaben und Teammitgliedern mit hoher Fachkompetenz steigt die individuelle Autonomie hingegen tendenziell an. Abschließend werden die Implikationen für die Praxis und die Forschung dargelegt und es werden Maßnahmen zur Schaffung erfolgswirksamer Rahmenbedingungen für Projektteams mit hoher individueller Autonomie aufgezeigt.
