Rejoindre L?entreprise Familiale et Y Rester? Une Analyse du Contrat Psychologique Entre Employés Non-Familiaux et Entreprise Familiale

Abstract

Les entreprises familiales jouent un rôle important dans les économies de tous les pays. Le cas du Mittlestand allemand en est un exemple criant. Aider ces entreprises à se développer est un enjeu majeur. Or ne bénéficiant ni de l?image de marque et de la notoriété des grands groupes, ni de la dimension stimulante des start-up en cours de lancement, ces entreprises souffrent parfois d?un manque d?attractivité voire d?une difficulté à retenir les talents externes à la famille. Dans ce contexte, la théorie du contrat psychologique peut offrir un éclairage très utile. En effet, défini dans les grandes lignes comme le contrat caractérisant la relation seule à seule qui lie un employé à son organisation ou à l?individu qui la représente, le contrat psychologique est connu pour avoir une influence majeure sur l?intention de rejoindre une entreprise mais aussi sur les comportements des employés et notamment sur leur engagement et leur intention de départ. À cet égard, il est étonnant que les rouages du contrat psychologique liant les employés non- familiaux (managers et non-cadres) à l?entreprise familiale n?aient pas encore été étudiés. Le présent travail se propose de combler cette lacune en examinant les raisons qui conduisent les employés non-familiaux, en particulier les managers, à rejoindre l?entreprise familiale et à y rester : ces employés viennent-ils chercher dans l?entreprise familiale quelque chose de particulier et si oui, quelles sont donc les composantes du contrat psychologique qu?ils passent avec l?entreprise ? Les résultats de l?étude exploratoire que nous avons conduite auprès d?une entreprise familiale confirment que les entreprises familiales génèrent des attentes et promesses spécifiques, et que le contrat psychologique passé entre les employés non familiaux et l?entreprise familiale est clef pour renforcer l?attractivité de ces entreprises, l?engagement des collaborateurs et limiter leur intention de départ. Ces résultats sont discutés.
