Entre confiance organisationnelle et compétence in situ: ce que révèle l'agir implicite en EHPAD

Abstract

Les établissements médico-sociaux, et notamment les EHPAD, constituent un terrain privilégié pour l'étude des compétences implicites dans la relation de service. Ces compétences, difficilement formalisables, se déploient dans l'action, à travers des ajustements fins et situés, souvent invisibles aux grilles d'évaluation classiques. Dans un contexte marqué par une exigence croissante de traçabilité et de standardisation, il devient nécessaire d'interroger ce qui rend possible l'expression de ces compétences tacites.Ce travail s'intéresse à la manière dont les professionnels mobilisent ces ressources implicites dans leurs interactions quotidiennes avec les résidents, leurs familles et les collègues. Il montre que cette mobilisation repose en grande partie sur un climat de confiance organisationnelle, entendu comme un socle permettant l'improvisation, l'interprétation, et l'ajustement relationnel. L'étude, menée au sein d'un groupe d'EHPAD à partir d'une approche ethnométhodologique, met en évidence une série de compétences orientées situation, qui interrogent la pertinence de la distinction explicite/implicite dans ces environnements humains et incertains.
