L’encastrement des relations fonctionnelles dans les relations affinitaires : le cas d’une équipe de recherche

Abstract

Si les relations affinitaires se révèlent très présentes et influentes dans les équipes de travail, l'appréhension de leurs interactions avec les relations fonctionnelles demeure obscure. L'analyse de la littérature en management révèle deux manières de concevoir ces interactions. D'une part, les recherches sur les «workplace friendships» appréhendent les relations affinitaires comme des conséquences des attributs organisationnels. D'autre part, les études en management stratégique basées sur l'approche réseau considèrent les relations affinitaires comme des causes des relations fonctionnelles. Notre objectif de recherche a été de dépasser l'analyse de ces influences unilatérales afin de rendre compte d'une plus grande complexité dans les interactions entre les relations affinitaires et les relations fonctionnelles en situation professionnelle. Pour répondre à cet objectif, nous avons mené une étude de cas sur une équipe de recherche basée sur des entretiens semi-directifs avec l'ensemble des membres de l'équipe. Nos résultats ont alors montré que les relations fonctionnelles de l'équipe de recherche découlaient majoritairement du style de management démocratique impulsé par le directeur et que l'équipe se caractérisait par une très bonne cohésion socio-affective. Surtout, notre travail montre que les relations affinitaires ne sont pas simplement des causes ou des conséquences du mode de fonctionnement de l'équipe mais sont plutôt inextricablement reliées aux relations fonctionnelles. En empruntant la notion d'encastrement à Granovetter (1985), nous proposons alors une nouvelle manière de concevoir leurs interactions : l'encastrement des relations fonctionnelles dans des relations affinitaires.
