Innere Werte und schöner Schein: Strategien im Wettbewerb um Arbeitskräfte in einer kleinstrukturierten Branche

Abstract

Im Rahmen der Fachkräftediskussion wird deutlich, dass die betriebliche Entwicklung zunehmend auch von der Wettbewerbsfähigkeit der Betriebe am Arbeitsmarkt abhängt. Die Studie untersucht diesen Zusammenhang am Beispiel der Überwiegend kleinstrukturierten niedersächsischen Ernährungswirtschaft. In dieser Low-Tech Branche spielt die effektive Nutzung unternehmensspezifischer Ressourcen im Sinne der ressourcenbasierten Perspektive (RBP) eine größere Rolle fÜr die erfolgreiche Fachkräfteentwicklung als die gezielte Anpassung an vermutete Anforderungen potenzieller Bewerber im Sinne des Resource-Dependence Ansatzes (RDA). Weil erfolgreiche Betriebe mit wachsendem Umsatz nicht nur häufiger rekrutieren, sondern auch weniger Schwierigkeiten haben, geeignete Kandidaten zu finden, ist eine Einschränkung des Wachstums keine Option, wenn Fachkräfte knapp sind; vielmehr sollten Betriebe auf einen parallelen Ausbau ihrer internen Personalentwicklungskapazitäten achten. / The skill shortage discussion shows that firm development increasingly depends on firms’ competitiveness on the labour market. The present paper analyses this relationship, using the example of Lower Saxony’s predominantly small-scaled food processing industry. The effective use of firm-specific resources in line with the resource based perspective (RBP) is more important for a successful skill management in this low-tech sector than the focused adaption to assumed demands of potential job applicants in line with the resource dependence approach (RDA). Successful firms with growing revenue do not only recruit more but also experience less recruitment problems. Restriction of growth is therefore no option to counter skill shortage. Instead, firms should balance growth by the parallel development of their human resource management capacities.
