Abstract

Les établissements d'hébergement pour personnes âgées dépendantes (EHPAD) connaissent de profondes mutations liées aux réformes successives qui visent à optimiser les dépenses et à améliorer la qualité de la prise en soins des résidents. Les changements induits par ces réformes semblent générer du stress, de l'épuisement et du mal-être au travail. Cette recherche entend précisément étudier la dégradation du bien-être au travail en EHPAD à travers le modèle exigences-ressources du travail et le concept de contrat psychologique. Les 18 entretiens semi-directifs et le focus group réalisés dans un EHPAD à but-non lucratif montrent que les interactions entre l'intensité des exigences du travail liées notamment à l'altération des relations sociales et à des dysfonctionnements organisationnels, et la disponibilité et l'usage des ressources du travail conduisent tous les acteurs de l'EHPAD à percevoir une perturbation négative de leur contrat psychologique relationnel. La réparation de ce contrat nécessiterait la mobilisation des ressources sociales et énergétiques comme le soutien social de la hiérarchie et des collègues de travail.
