Demographischer Wandel, alternde Belegschaften und Betriebsproduktivitaet

Abstract

Der schon jetzt absehbare demographische Wandel wird in den naechsten Jahrzehnten eine der großen Herausforderungen in fast allen entwickelten Industriegesellschaften sein. Betriebe werden in diesem Zusammenhang mit zunehmend alternden und zunehmend altersheterogeneren Belegschaften konfrontiert sein. Vor diesem Hintergrund stellt sich die Frage, wie sich sowohl eine durchschnittliche Alterung der Arbeitnehmer, als auch Veraenderungen in der Alterszusammensetzung von Belegschaften auf die betriebliche Produktivitaet auswirken. Zur Beantwortung dieser Fragen wird die Literatur zur Entwicklung der individuellen Produktivitaet mit zunehmendem Alter systematisch und interdisziplinaer aufgearbeitet. In einer eigenen empirischen Analyse kann auf Basis eines repraesentativen verknüpften Arbeitgeber-Arbeitnehmer Datensatzes einen umgekehrt U-foermigen Verlauf zwischen Belegschaftsalter und betrieblicher Produktivitaet empirisch nachgewiesen werden. Dabei zeigt sich auch, dass der konkrete Alters-Produktivitaetsverlauf für unterschiedliche Berufsgruppen sehr verschieden ist und physiologische Alterungsprozesse in Unternehmen vergleichsweise lange hinausgeschoben werden koennen. Über die individuellen Alterseffekte hinausgehend wird untersucht, welche Effekte aus einer veraenderten Alterszusammensetzung von Belegschaften folgen. Bei steigender Altersheterogenitaet stehen zunehmende Kommunikations- und Koordinationskosten zunehmenden Ertraegen aus einer verstaerkten Vielfalt an Ideen und Problemloesungsansaetzen gegenüber. Empirisch zeigt sich, dass die Art des Arbeitsplatzes eine entscheidende Rolle dabei spielt, ob die Kosten oder die Ertraege überwiegen. In Betrieben mit Routineaufgaben uebt eine steigende Altersheterogenitaet zwar negative Auswirkungen auf die betriebliche Produktivitaet aus, aber in Betrieben mit eher kreativen und innovativen Aufgaben hat sie positive Effekte. Insgesamt liefert diese Arbeit erstmals sehr umfassende empirische Befunde zum Effekt von Alterungsprozessen auf die betriebliche Produktivitaet in Deutschland.
