Die Rolle des marktorientierten Personalmanagements im Rahmen der Umsetzung marktorientierter Strategien: Eine empirische Untersuchung

Abstract

Zusammenfassung Der vorliegende Beitrag untersucht die Bedeutung des marktorientierten Personalmanagements für die Umsetzung marktorientierter Strategien. Konkret soll geklärt werden, inwieweit die marktorientierte Gestaltung der Strategie primär direkt den Erfolg von Unternehmen beeinflusst, oder ob sich die Marktorientierung der Strategie primär indirekt (über die Marktorientierung des Personalmanagements) auf den Erfolg von Unternehmen auswirkt. Die konzeptionellen Überlegungen des vorliegenden Beitrags stützen sich auf den Konfigurationsansatz. Der Logik dieses Ansatzes folgend wird unterstellt, dass sich die Marktorientierung der Strategie stärker indirekt (über die Marktorientierung des Personalmanagements) als direkt auf den Erfolg von Unternehmen auswirkt. Die zentrale Hypothese kann im Rahmen einer empirischen Untersuchung von rund 200 Unternehmen im Industriegüterbereich bestätigt werden. Ein interessantes Ergebnis dieser Untersuchung ist, dass die Marktorientierung der Strategie die Marktorientierung der Personalmanagement-Systeme stärker beeinflusst als die Marktorientierung der Mitarbeiterführung. Die stärkere Verhaltensbeeinflussung geht jedoch von der Marktorientierung der Mitarbeiterführung aus.
