Abstract

Pflegearbeit ist im heterogenen Personalmix aus Fach- und Assistenzkräften und aus akademisch ausgebildetem Personal organisiert. Die vorliegende Studie untersucht, wie der Qualifikationsmix Beruflichkeit und Arbeitszufriedenheit in der erwerbsförmig organisierten Pflege beeinflusst: Positive Effekte entstehen durch klare Rollenzuweisungen und Entscheidungsfreiräume, während unklare Aufgabenverteilungen Spannungen erzeugen können. Professionalisierung droht durch Entsolidarisierung konterkariert zu werden. Deutlich werden die Relevanz einer personenzentrierten Organisation als Leitprinzip und die Bedeutung kooperativer Führung und positiver Feedbackkultur, um Fragmentierungen zu vermeiden und die berufliche Identität zu stärken.
