Örgütsel Adalet Algısının Tükenmişlik Sendromuna Etkisi: Bir Alan Çalışması

Abstract

Örgütsel adalet algısı, o örgütte çalışan bireylerin tükenmişlik sendromu yaşamalarına sebep olabilen bir olgudur. Bu çalışmada örgütsel adalet algısı boyutlarının tükenmişlik sendromu boyutları üzerindeki etkisi incelenmiştir. Örgütsel adalet boyutları; dağıtım adaleti, süreç adaleti ve etkileşimsel adalet olacak şekilde üç boyutta, tükenmişlik ise, duygusal tükenme, duyarsızlaşma ve düşük kişisel başarı hissi olacak şekilde üç ayrı boyutta ele alınmıştır. Çalışma Ankara, İstanbul, Malatya ve İzmir'de çalışan 469 uçak ve helikopter teknisyeni ile yürütülmüştür. Veri toplama aracı olarak Örgütsel Adalet Ölçeği ve Maslach Tükenmişlik Ölçeği kullanılmıştır. Toplanan veriler IBM SPSS 16 programı ile analiz edilmiştir. Yapılan analizler sonucunda, dağıtım adaletinin, duygusal tükenmişliği olumsuz yönde etkilediği, etkileşimsel adaletin ise duygusal tükenmişlik ve duyarsızlaşmayı olumsuz yönde etkilediği sonucuna ulaşılmıştır. Süreç adaletinin hiçbir tükenmişlik boyutuna etki etmediği ve tükenmişliğin düşük kişisel başarı hissi boyutununda hiçbir adalet algısı boyutundan etkilenmediği görülmüştür. Bunun yanı sıra, örgütsel adalet algısı ve tükenmişlik seviyelerinin katılımcıların yaşlarına, mesleki kıdemlerine ve mesleği isteyerek seçip-seçmediklerine göre farklılaştığı görülmüştür.
