Kamu Hastanelerinde Psikolojik Sözleşme Düzeyinin Bazı Sosyo-Demografik Değişkenlere Göre İncelenmesi: Gaziantep Örneği

Abstract

Psikolojik sözleşme, işverenle çalışan arasındaki istihdam ilişkisinin doğasını açıklamak üzere ortaya çıkan, bireyin ve örgütün iş ilişkilerindeki beklentilerini ve gerçekleştirme durumlarını açıklayan, yazılı olmayan, zamanla değişebilen, karşılıklılık temeline dayalı, bireyce oluşturulmuş zihinsel beklentiler kümesidir. Bu araştırmanın amacı, kamu hastaneleri sektöründe görev yapan sağlık çalışanların psikolojik sözleşme beklenti, kurum tarafından karşılanma ve ihlal düzeylerini belirlemek ve bazı sosyo-demografik değişkenlere göre incelenmektir. Çalışmanın ana kütlesini, Gaziantep ili merkezinde faaliyet gösteren Kamu Hastaneleri Birliği (KHB) hastaneleri, Kamu Üniversite Tıp Fakültesi hastanelerinde görev yapan sağlık çalışanları (hekim, hemşire/sağlık memuru, ebe, sağlık tekniker/teknisyen) oluşturmuştur. Bu ana kütle içerisinden 776 kişiye (ana kütle sayısının %20,54’ünü) anket uygulanmıştır. Çalışmanın verileri, Ocak-Nisan 2015 tarihleri arasında toplanmıştır. Veriler, SPSS 15.0 programında, frekans ve yüzde analizleri, faktör analizi, iki ortalama arasındaki farkın önemlilik testi (T testi), varyans analizi (ANOVA) yöntemleri kullanılarak değerlendirilmiş ve istatistiksel yanılma düzeyi 0,05 olarak alınmıştır. Araştırma sonucuna göre, sağlık çalışanların psikolojik sözleşme beklentileri ortalamasının (max:6, min:1) 5.19±0.94; bu beklentileri kurum karşılama düzeyi ortalamasının 2.55±1.09; psikolojik sözleşme ihlal ortalamasının 2.77±1.48 olduğu saptanmıştır. Ayrıca hekimlerin psikolojik sözleşme beklentilerinin ve psikolojik sözleşme ihlal düzeyinin hemşire, ebe ve sağlık teknikerlere göre daha düşük olduğu; hekimlerin psikolojik sözleşme kurum karşılanma düzeyinin, hemşire ve sağlık teknikerlerine göre daha yüksek olduğu saptanmıştır (p>0.001).
