Örgütsel Sessizlik Kültürel Bir Sonuç Mudur?

Abstract

Bu araştırmanın amacı, ulusal kültürün sağlık çalışanlarının sergileyecekleri örgütsel sessizlik davranışı üzerindeki etkisini ortaya koymaktır. Çalışmada ulusal kültür özellikleri Hofstede (1980) tarafından ortaya konulan belirsizlikten kaçınma ve güç mesafesi boyutlarında, örgütsel sessizlik kavramı ise Van Dyne ve arkadaşları (2003) tarafından yapılan çalışmada yer alan sınıflama çerçevesinde “razı olma sessizliği”, “savunmacı sessizlik” ve “prososyal sessizlik” olmak üzere üç farklı boyutta ele alınmıştır. Kültür boyutlarının ölçülmesinde Dorfman ve Howell (1988) tarafından geliştirilen ölçekten yararlanılmıştır. Örgütsel sessizlik boyutlarının ölçülmesinde ise Van Dyne (2003) çalışmasında yer alan formun sadece sessizlik ile ilgili olan soruları kullanılmıştır. Araştırmanın verileri Trabzon ilinde bulunan Karadeniz Teknik Üniversitesi tıp fakültesinde araştırma görevlisi olarak görev yapmakta olan toplam 153 hekimden toplanmıştır. Çalışma kapsamında elde edilen veriler yapısal eşitlik modeli kullanılarak analiz edilmiştir. Analiz sonuçları belirsizlikten kaçınma boyutunun razı olma sessizliği ve savunmacı sessizlik üzerinde negatif etkisi olduğunu ortaya koyarken güç mesafesi ise sadece prososyal sessizlik ile negatif yönlü bir ilişki göstermiştir.
