Yüksek Performanslı Çalışma Sistemlerinin Algılanan Örgütsel Performans ve Finansal Performansa Etkisi: Türk Bankacılık Sektöründe Bir Araştırma

Abstract

Stratejik İnsan Kaynakları Yönetiminde bir strateji olan Yüksek Performanslı Çalışma Sistemleri (YPÇS) kapsamındaki uygulamaların örgütsel performansa etkisi, nesnel ve öznel performans ölçütleri ile Türk Bankacılık Sektöründe 654 beyaz yakalı çalışan üzerinde kesitsel veriler kullanılarak Yapısal Eşitlik ve Yapısal Regresyon Modellemesi ile araştırılmıştır. YPÇS’nin bir bütün olarak, algılanan örgütsel performansı ve Net Faiz Marjı haricindeki tüm finansal performans göstergelerini (ROS, ROA, ROI, BPCI, ROE) olumlu, TOBIN’S Q göstergesini olumsuz yönde etkilediği belirlenmiştir. Finansal performans göstergelerine göre değişmekle birlikte YPÇS’ndeki 9 alt uygulamadan bazılarının olumlu etki yaptığı alan yazın ile aynı doğrultuda tespit edilmiştir. Bununla birlikte, YPÇS’ndeki alt uygulamaların tamamının örgütsel performansı olumlu yönde etkilemediği; bazı uygulamaların etkisinin olmadığı, hatta olumsuz etki yaptığı sonucuna ulaşılmıştır. Bu doğrultuda, en temel bulgu olarak, Türk Bankacılık sektöründe performans türüne göre YPÇS uygulamalarının etkisinin değiştiği, en etkili YPÇS alt uygulamasının performansa dayalı ücretlendirme olduğu, iş ve görev tasarımı uygulamalarının performansı olumsuz yönde etkilediği tespit edilmiştir. Stratejik İnsan Kaynakları Yönetimi yazınında İKY-Performans bağlantısı için Evrensel Bakıştan ziyade Durumsallık Yaklaşımını destekleyen bulguların öne çıktığı ve daha geçerli açıklama sunduğu belirlenmiştir.
