Abstract

Leadership team coaching is an essential developmental tool for fostering self-aware, ethical, and adaptive leaders. This study explores the first leadership team coaching session with Master’s students in Industrial Psychology to assess how an initial coaching intervention influences leadership identity formation, ethical decision-making, and team collaboration. The session was structured around Leadership Q Cards, facilitating guided reflection and dialogue on leadership values, challenges, and aspirations. The study identified five predominant leadership styles among participants using thematic analysis: Transformational, Authentic, Servant, Ethical, and Spiritual Leadership. These themes highlight the complex ways in which students navigate leadership development, balancing personal integrity, responsibility, and motivation to lead others. Findings indicate that leadership team coaching immediately enhances participants’ self-awareness, strengthens ethical reasoning, and fosters collaborative leadership engagement. Additionally, students reported increased confidence in decision-making, more profound insights into their leadership identity, and a stronger sense of shared responsibility within their teams. The study underscores the role of structured coaching interventions in postgraduate leadership development and provides practical recommendations for optimizing coaching strategies in academic settings. Future research should explore the longitudinal effects of leadership team coaching, comparisons between initial and subsequent coaching sessions, and the influence of cultural and contextual factors on leadership development.
