Abstract

Purpose Although numerous studies have explored the determinants of organizational commitment, limited research has investigated how HR professionalism enhances the positive impact of an HR change leadership role on organizational commitment, particularly in the context of sustainability. Therefore, grounded in the resource-based view theory, this study examines the direct and indirect effects of the HR change leadership role on organizational commitment through HR professionalism. Design/methodology/approach This research utilized a quantitative method to analyze the data from 1,058 employees working in 24 sustainable enterprises in Vietnam by PLS-SEM. Findings The findings reveal that adopting an HR change leadership role, either directly or indirectly, enhances organizational commitment through HR professionalism. Consequently, competent HR professionals who effectively execute the change leadership role strengthen sustainable HRM practices, promote clear communication and efficient change management, foster a positive organizational culture, and create a supportive and engaging workplace. Originality/value The study suggests that HR professionalism enhances the strategic potential of HR change leadership by creating a professional and supportive workplace that fosters positive employee attitudes. Consequently, HR change leadership and HR professionalism serve as strategic resources and capabilities for achieving long-term organizational sustainability.
