Employee voice as a mediator between leader-member exchange and creative performance: empirical evidence from the Middle East

Abstract

This paper examines leader-member exchange (LMX), employee voice, and creative performance (CP) to investigate if the relationships between them still hold true in an international crisis. We collected 301 surveys from employees within the banking sector in Lebanon whose participation was voluntary and anonymous. We used structural equation modelling to analyse the collected data. The results indicate that voice is a full mediator between LMX and CP. Furthermore, in the mediation model, the relationship between LMX and CP becomes negative, indicating the existence of competitive mediation, which is a result not found in pre-pandemic times. Competitive mediation indicates that other factors are essential to employee performance during a pandemic. There is a need for something more than just a healthy LMX and employee voice, such as providing extra resources and training support for remote work and securing a healthy mental and emotional work environment.
