四川達州市骨幹教師“縣管校聘”制度對職業認同的影響研究

Abstract

本研究以四川達州市骨幹教師為物件,探討“縣管校聘”制度在實施過程中對教師職業認同的影響及其作用機制。通過梳理制度政策背景與達州市的實施現狀,結合社會認同理論、角色理論與教師專業發展理論,構建職業認同的認知、情感與行為三維分析框架。研究採用問卷調查與深度訪談相結合的方式,對達州市多所義務教育學校的骨幹教師職業認同水準進行實證分析。結果顯示,“縣管校聘”制度在促進師資均衡配置、拓展職業發展空間方面發揮了積極作用,但也對教師的崗位穩定性、情感歸屬和行為投入帶來一定衝擊;制度公平感、組織支援感在制度與職業認同之間具有顯著仲介作用,教師個體特徵對制度影響存在調節效應。基於研究結果,本文提出完善制度公平性、強化崗位適應支持、優化職業發展通道、引入人性化調節機制及建立動態評估體系等建議,以期為地方教育人事制度改革與教師職業認同提升提供參考。
