Abstract

The current stage of development of Ukraine's banking system is characterized by a high level of turbulence in the external environment, driven by the digital transformation of financial services, intensified competition from fintech companies, increasing regulatory requirements, and the need to ensure operational resilience amid the prolonged wartime conditions in Ukraine. Under these circumstances, banks are compelled to implement comprehensive organizational change strategies that encompass the transformation of business models, management structures, technologies, and human resource policies. A key, yet often underestimated, factor in the success of these changes is corporate culture, which performs integrative and regulatory functions, shaping value orientations, behavioral norms, communication models, and personnel readiness for transformations. The article analyzes contemporary theoretical foundations of corporate culture in organizations, particularly in the banking sector, taking into account the impact of digitalization and crisis factors. It examines classical models of culture diagnostics, the role of leadership in change management, ethical challenges of artificial intelligence use, psychological aspects of resilience under wartime conditions, and the interplay between culture and risk management. Particular attention is devoted to the Ukrainian context, where corporate culture often remains fragmented and undervalued, leading to resistance to change and increased internal risks. Based on the synthesis of sources, the necessity of systematic corporate culture management as a strategic resource is substantiated. Recommendations are proposed for its formation and improvement: regular diagnostics, integration of ethical principles into digital processes, development of psychological resilience and innovative orientation among personnel, strengthening of cultural mechanisms in risk management, and situational leadership. The implementation of these measures will enable Ukrainian banking institutions to form an adaptive, ethically mature culture capable of ensuring sustainable development and competitive advantages in a turbulent environment.
