Optimierung betrieblicher Trennungsprozesse: Ein integrierter wirtschaftspsychologischer Ansatz

Abstract

Betriebliche Trennungen sind in vielen Organisationen längst kein Ausnahmefall mehr. Restrukturierungen, technologische Transformation und Effizienzprogramme machen sie zu einer wiederkehrenden Führungs- und HR-Aufgabe. Für Betroffene ist ein unfreiwilliger Arbeitsplatzverlust häufig eine psychosozial belastende Übergangsphase. Zugleich entstehen für Unternehmen Folgewirkungen über den Austritt hinaus. Vor diesem Hintergrund untersucht die vorliegende Arbeit, wie ein wirtschaftspsychologisch fundierter Outplacement-Ansatz Trennungsprozesse so unterstützen kann, dass ausscheidende Mitarbeitende entlastet und die Arbeitgeberwahrnehmung stabilisiert wird. Zur Beantwortung der Forschungsfrage wurde ein qualitatives Forschungsdesign gewählt. Es wurden acht leitfadengestützte Experteninterviews mit drei Stakeholdergruppen geführt, aus Unternehmenssicht, aus der Perspektive von Outplacement-Anbietenden sowie aus der Betroffenenperspektive. Die Auswertung erfolgte mittels qualitativer Inhaltsanalyse nach Mayring. Die Ergebnisse zeigen, dass die Wirksamkeit von Outplacement weniger in einzelnen Bewerbungsinstrumenten liegt, sondern vor allem in Prozessqualität, Timing und Vertrauenssicherung. Auf Basis dieser Befunde entwickelt die Arbeit ein phasenbasiertes Outplacement-Konzept als Bestandteil einer konsistenten Trennungsarchitektur. Es umfasst Standards für frühe Kontaktpunkte, modulare Bausteine zur Passung unterschiedlicher Ausgangslagen, eine Rollen- und Schnittstellenlogik sowie ein Evaluationsraster, das Ergebnis, Prozess und Erlebnisqualität verbindet. Outplacement wird damit als gestaltbarer Hebel beschrieben, der individuelle Übergänge strukturiert und zugleich Signale einer fairen und wertschätzenden Trennungskultur stärkt.
