大卒初職非正規就業から正社員への移行-大学時代の過ごし方に注目して-

Abstract

本稿は、非認知能力とキャリア形成の関係に注目し、このような能力や、その習得のきっかけとなる気づきの機会はどのように獲得され、そのことが若年雇用者の非正規雇用から正規雇用への移行にどのように影響するのかを、大学時代の過ごし方や経験、人との接し方から探ろうと試みるものである。具体的には、大学を卒業し、初職を正社員以外で就労した若年者を対象に行ったインターネット調査から得られたデータを用いて、正社員へ移行するまでの時間を被説明変数として、その関連要素を大学時代の過ごし方に注目して明らかにする。男女別に行った分析より、大学時代自宅から通学していたかどうか、大学時代のアルバイト経験の有無は、男女で共通する正社員移行の関連要素であることがわかった。その他の要素については、男女間で異なる傾向が観察された。男性では大学時代に「異性との交際経験がある」場合、非正規から正規への移行の確率が高くなっていた。これより、就労状態と家族形成の関係には、検討が必要な観察されない関連要素が存在すると推測できる。女性に特有な正社員への移行に関連する要素は「生き方や職業について影響を受けた人物や存在があること」であった。これは、女性のキャリア形成に「ロール・モデル」や「メンター」の存在が有効であることを示唆するものと考えられる。
