Artificial intelligence (AI) as a coach for developing leader competence: Exploring coaching conversations

Abstract

To develop leaders effectively and at scale in organizations, Artificial Intelligence Coaching (AIC) emerges as a response, favoring leadership competencies development in real-world situations. While we understand the outcomes that coaching generates in organizations, no theory explains how AIC can develop leaders' competence, and no research has studied the developmental mechanisms in AIC conversations. Our study is the first to explore AIC conversations and their developmental mechanisms. Mobilizing 36 cases of AIC conversations with leaders from different organizations through a qualitative and grounded theory approach, our study reveals the regularities inherent in AIC conversations and generates the first theory to explain how AIC can develop leaders' competence in real-world situations. Our study provides leadership development scholars with a theory to advance knowledge on the development of leaders and leadership competencies with AIC and offers leadership development practitioners the concepts and their relations to make sense of the phenomenon and to design science-based interventions to develop leaders with AIC.
