Abstract

Les entreprises françaises doivent répondre à une double exigence : renforcer leurs politiques d'équité, de diversité et d'inclusion (EDI) et adapter leurs pratiques de gestion à la personnalisation croissante des attentes des salariés. Les arrangements individualisés (i-deals), définis comme des arrangements personnalisés entre un employé et son manager, apparaissent comme un instrument original pour articuler individualisation et équité. Cette communication examine à quelles conditions les i-deals peuvent servir une politique d'inclusion des minorités ethnoreligieuses et des personnes en situation de handicap dans les entreprises françaises. L'étude s'appuie sur une revue approfondie de la littérature internationale et francophone, ainsi que sur les apports substantiels de l'enquête qualitative de Gachayeva et al. (2025). Trois sections structurent l'analyse : (1) une synthèse des travaux sur les i-deals ; (2) un état des lieux des recherches françaises sur l'EDI, marqué par un déséquilibre entre diversité et inclusion ; (3) une analyse des conditions, mécanismes et risques associés à l'usage des i-deals comme outil d'inclusion. La communication se conclut par les limites du travail et de nouvelles pistes de recherche.
