Les effets du travail à distance sur les attitudes du personnel au travail et le rôle modérateur du soutien organisationnel : résultats d’une recherche longitudinale

Abstract

The 2020 pandemic forced many people in Quebec and elsewhere in Canada, and around the world, to work remotely. Today, many of these people continue to work remotely, at least in part. A CIRANO team undertook an innovative longitudinal study using questionnaires administered to staff from several partner organizations. This report summarizes the main bivariate and multivariate results from the three phases of the project conducted in Quebec in the summer of 2022, spring 2023, and winter 2024. We mainly analyze the moderating effects of organizational support, immediate supervision, and colleagues on the relationship between the number of days of remote work per week and various attitudinal outcomes of interest to employers (e.g., engagement, productivity). Our findings provide evidence and recommendations to help employers manage their workforce in a hybrid work environment. La pandémie de 2020 a forcé de nombreuses personnes à adopter le travail à distance, au Québec comme ailleurs au Canada et dans le monde. Aujourd’hui, bon nombre d’entre elles continuent de travailler à distance, au moins partiellement. Une équipe du CIRANO a mené une étude longitudinale novatrice menée par questionnaires auprès du personnel de plusieurs organisations partenaires. Ce rapport résume les principaux résultats bivariés et multivariés des trois phases du projet mené au Québec à l’été 2022, au printemps 2023 et à l’hiver 2024. Enfin, il présente une analyse des effets modérateurs du soutien offert au personnel par l’organisation, la supervision immédiate et les collègues sur les liens entre le nombre de jours de travail à distance par semaine et divers résultats attitudinaux d’intérêt pour les employeurs (p. ex., l’engagement, la productivité, etc.). Nos résultats permettent de fournir des données probantes et de proposer des recommandations pour aider les employeurs à gérer leur personnel dans un contexte de travail hybride.
