The Influence of High Involvement Work System on the Generation Z Employees’ Work Well-Being

Abstract

This paper explores the internal mechanism of how high involvement work systems influence Generation Z employees’ work well-being by integrating the extended self theory and self-determination theory. Taking Generation Z employees as the survey population, 301 valid questionnaires were collected, and the moderated chain mediation model was empirically tested using software such as SPSS 26.0, Mplus 8.3, and AMOS 24.0. The research findings indicate that: (1) High involvement work systems have a positive impact on work well-being; (2) Job-based psychological ownership and harmonious work passion mediate the positive impact of high involvement work systems on work well-being, and the chain mediation model fits well; (3) Independent self-construal positively moderates the relationship between high involvement work systems and job-based psychological ownership. This article uncovers the “black box” between high involvement work systems and the work well-being of Generation Z employees and provides recommendations for more effectively managing Generation Z employees.
