High-Performance Work Systems and Service Innovation via Learning Agility and Digital Self-Efficacy in State-Owned Banks

Abstract

This study examines how High-Performance Work Systems (HPWS) foster service innovation in Indonesian state-owned banks through the dual mediating mechanisms of learning agility and digital self-efficacy. Drawing on the Resource-Based View, Dynamic Capabilities Theory, and the AMO framework, the study positions these two psychological capacities as critical micro-foundations that translate HR system design into innovation outcomes. Survey data were collected from 95 employee–supervisor dyads and analysed using Partial Least Squares Structural Equation Modelling (PLS-SEM). Results demonstrate that HPWS significantly enhance both learning agility and digital self-efficacy, which in turn positively influence service innovation. Indirect effects were statistically significant, while the direct effect of HPWS on service innovation was not, indicating full mediation. These findings advance theoretical understanding by bridging HR systems research with service innovation in highly regulated sectors. Managerially, the study highlights that investments in HR practices must be strategically integrated to cultivate agility and efficacy as pathways to sustainable innovation in digital banking.
