Efectos Del Capital Psicológico En Los Resultados Individuales: Un Estudio En El Colectivo De Los Ingenieros

    Este trabajo analiza el efecto del capital psicológico de los ingenieros en tres resultados individuales de gran relevancia para las organizaciones: la satisfacción en el puesto de trabajo, el compromiso afectivo con la organización y el rendimiento en el puesto. Tomando como base los datos obtenidos de 100 ingenieros de telecomunicaciones, el trabajo plantea un sistema de ecuaciones estructurales, para cuyo análisis se ha utilizado el programa informático EQS 6.1. Los resultados indican que el capital psicológico de los ingenieros de telecomunicaciones ejerce un efecto positivo sobre los tres resultados individuales considerados en el estudio. Los resultados obtenidos presentan importantes implicaciones para los directivos tanto en el ámbito de la selección como en el de la formación y desarrollo de los recursos humanos. En primer lugar, los directivos deben tratar de buscar individuos con elevado capital psicológico en los procesos de selección. Por otra parte, dado que el capital psicológico no es un rasgo de personalidad, y por lo tanto, puede ser desarrollado, la organización debería implementar actividades formativas para el desarrollo del mismo. This study analyzes the effect of engineers´ psychological capital on three individual outcomes especially important for organizations: job satisfaction, affective commitment and task performance. The model is tested with EQS 6.1. on a sample of 100 engineers. Results indicate that psychological capital has a significant positive effect on the three individual outcomes considered. This study provides some practical implications for organizations and employees. First, managers should try to seek individuals with high psychological capital in selection procedures. Moreover, since psychological capital is not a personality trait, and therefore, is open to development, it should be integrated into organizations´ human resource development and performance management programs.
