代際差異對中國銀行業員工工作滿意度與離職意向的調節作用

Abstract

隨著中國銀行業人力結構的代際更替,代際差異對員工工作態度與組織行為的影響日益凸顯。本文以“工作滿意度—離職意向”關係為核心,探討代際差異在其中所發揮的調節作用。通過梳理不同代際員工在價值觀、職業預期、組織認同方式等方面的差異,分析其在滿意度變化背景下的行為反應路徑,揭示了代際因素如何加劇或弱化員工離職傾向的生成機制。在此基礎上,文章結合中國銀行業的組織特徵與管理實踐,提出面向代際多元化的人力資源管理對策,包括差異化激勵、跨代溝通機制建設與組織文化重塑等,旨在為提升銀行組織穩定性與員工滿意度提供理論支援與策略啟示。研究認為,管理者需跳出傳統激勵邏輯,從代際結構出發構建更具包容性的員工管理體系,以實現組織韌性與人力資本效能的雙重提升。
