字節跳動反內卷企業文化建設與員工心理安全感關聯機制的案例研究

Abstract

“內卷”作為近年來中國職場語境中的高頻關鍵字,不僅體現了組織內部高度競爭與效率導向的制度傾向,也深刻揭示了員工在長期壓力之下的心理負荷與表達壓抑。在“數位平臺型企業”治理結構日益複雜的背景下,組織文化的“去內卷化”嘗試成為影響員工工作體驗與心理安全的重要變數。本文以字節跳動公司為典型研究物件,採用單案例深描法,結合半結構式訪談、HR政策文本與員工匿名陳述等多源材料,系統分析其“反內卷”企業文化建構過程中與員工心理安全感之間的動態互動機制。 研究發現,字節跳動通過推行“去KPI化”“非績效回饋”“反加班宣導”“心理健康支持”等文化改革舉措,在溝通機制包容性、錯誤容忍氛圍與個體表達空間等方面產生了一定積極影響,為部分員工營造了較高心理安全環境。然而,這些成效並不具有普遍性,仍受到組織結構、資源配置與管理行為等多重約束。具體而言,績效考核體系雖然形式上改革,但“變形存在”的強壓邏輯仍舊主導多數團隊運作;晉升資源結構性稀缺與透明度不足,導致員工在期望與現實間產生認知錯位;中層管理者行為缺乏一致性、制度執行表面化與文化傳播“符號化”現象普遍存在,進一步削弱了員工的組織信任與文化認同。 在理論層面,本文提出“組織文化信號—員工主觀解讀—心理安全感形成”的三階段影響路徑,厘清了制度文本、管理行為與員工心理感知之間的因果鏈條;在實證層面,通過具體文化機制與管理場景的拆解,揭示了文化改革成功與失敗的動態條件。研究建議,企業在推動文化轉型過程中,應關注管理者行為一致性建設,完善回饋回應機制,精細化績效評價策略,並警惕“反內卷”淪為組織自我標榜的符號風險,真正實現員工身心體驗的系統改善。
