Abstract
The fast digitalization of work has reshaped how employees are motivated, creating new opportunities and significant managerial challenges. This paper provides a structured literature review on work motivation in the digital workplace, integrating theoretical and empirical contributions from the last decade. This paper examines the influence of contemporary work structures—specifically, remote and hybrid models, the adoption of digital communication platforms, the implementation of algorithmic management, and flexible work schedules—on psychological needs and motivational drivers such as autonomy, competence, relatedness, and the perceived meaningfulness of work. A systematic search and selection of peer-reviewed articles was conducted to identify dominant trends, recurrent challenges and emerging opportunities for managers. The results indicate that digital workplaces can enhance motivation through increased flexibility, perceived autonomy and access to digital support tools, but also risk undermining motivation via technostress, social isolation, blurred work–life boundaries and reduced perceived fairness. The analysis further highlights the moderating role of leadership style, organizational culture and digital skills in shaping motivational outcomes. The paper concludes by outlining a set of managerial implications, including the need for intentional digital leadership, redesigned performance management systems and practices that foster connection and psychological safety in virtual environments. By consolidating dispersed findings, this literature review clarifies the current state of knowledge and identifies promising directions for future research on managing motivation in the digital workplace.
