A Strategic Model for Enhancing Organizational Loyalty and Retention of Academic Staff in Guizhou Province, China

Abstract

This study aims to comprehensively explore the underlying influence mechanisms of academic staff loyalty and talent retention within private higher education institutions in Guizhou Province, China. To achieve this objective, the research constructs and empirically validates a novel "Dual-Core Drive-Dual-Mediation Transmission" theoretical model. Through extensive questionnaire surveys systematically conducted among diverse academic personnel across multiple private universities in Guizhou Province, structural equation modeling (SEM) was rigorously employed for quantitative data analysis. The empirical results clearly indicate that high-commitment human resource management practices and strategic human capital investment serve as the fundamental core driving factors directly affecting academic staff loyalty and long-term talent retention. Furthermore, job satisfaction and organizational commitment are shown to play highly significant dual-mediation roles between these core drivers and ultimate talent retention, with job satisfaction demonstrating particularly prominent and robust mediating effects. The demographic analysis reveals that young faculty members, junior faculty with lower professional titles, and master's degree holders represent critical high-risk groups for talent attrition, consistently exhibiting heightened demands for competitive compensation benefits and clear career development opportunities. Based on these comprehensive findings, the study provides highly targeted, actionable recommendations for private universities to strategically optimize their human resource management systems, substantially enhance human capital investment, and proactively address the specific needs of high-risk demographic groups. Ultimately, this research significantly enriches existing theoretical frameworks regarding talent retention strategies for private higher education institutions and provides invaluable practical guidance for enhancing overall institutional competitiveness and academic sustainability.
