職域分離とスキルからみる労働市場のジェンダー格差 : 日本版o-Net・国勢調査マッチングデータから得られる示唆

Abstract

日本における男女の賃金格差は縮小傾向にあるが，現在でも女性の賃金は男性よりも3割程度低い．男女の賃金格差が最も小さい職業がハイスキル専門職である一方，このような職業に就く女性が少ないことが男女賃金格差の一部を説明すると考えられてきた．しかし，先行研究における職業ごとの男女の分布と要求されるスキルの関係は推測の域を出ていない．本研究では2020年に公開された日本版O-NETと国勢調査をマッチングしたデータを用いて，職業スキルと性別職域分離の関係を記述的に検討する．分析の結果，以下の三点が明らかになった．第1に，女性比率が高い職業ほどケアスキルが必要とされやすく，女性比率が低い（男性比率が高い）職業ほど数学，エンジニアリング，マニュアルスキルが必要とされやすい傾向がある．第2に，求められるスキルレベルが同一であったとしても，女性比率が高いほど入職後の訓練期間が短い．第3に，求められるケアスキルのレベルが高いほど入職後の訓練期間が短い．これに対して，男性的なスキルと入職後訓練期間の関連は見られなかった．以上の結果は，女性が多い職業および女性的とみなされるスキルは，訓練する必要性がないと認識されるために入職後に十分な訓練機会を提供されないという点で不当評価（devaluation）の存在を示唆する．労働市場のジェンダー格差を明らかにする際には，職業ごとに異なる男女分布とスキルの双方を考慮する必要がある．
