Abstract

A chaque concert, l'ensemble des musiciens d'un orchestre doit donner l'impression de ne faire qu'un sur scène. Pourtant certains salariés (musiciens mais également techniciens et gestionnaires) ne sont parfois dans la structure que depuis quelques heures. Comment une formation musicale parvient-elle à avoir une identité organisationnelle propre, alors que les membres qui la composent ne restent que très peu de temps en son sein et passent leur vie à travailler dans plusieurs structures ? Cette question a été à la base de notre recherche qui porte sur l'identité organisationnelle de cinq ensembles musicaux indépendants. Dans un contexte de réduction des financements publics et d'accroissement des exigences en termes de comptes à rendre et de transparence (Hoarau et Laville, 2013 ; Bernet et al., 2016), ces structures sont confrontées à une double logique : celle de la standardisation d'un côté, celle de la différenciation de l'autre. Cet article, qui s'appuie sur 600 heures d'observation participante en tant que bénévole et 22 entretiens semi-directifs, montre comment les acteurs construisent une identité organisationnelle qui répond à cette double exigence.
