東アジアにおける製品開発と人材マネジメント−日本・韓国・中国企業の比較分析

    Abstract

    本稿では,東アジア企業における製品開発と人材マネジメントとの関係を実証的に分析した.まず先行研究の展望に基づいて,以下の3つの仮説を設定した.すなわち,(1)企業は経営資源や製品市場などの環境条件に応じて製品アーキテクチャを戦略的に選択する,(2)企業は経営資源や製品市場などの環境条件と選択した製品アーキテクチャとに応じて開発組織のデザインを戦略的に選択する,(3)選択した製品アーキテクチャ・開発組織と人材マネジメントとの間には補完性がある,という仮説がそれである.次に,日本,韓国,中国企業の同一製品(携帯電話機,液晶テレビ,業務用情報システム)を対象とした聞き取り調査の結果,ならびに3カ国の製造業およびソフトウェア業に属する企業のアンケート調査のデータを分析した.その結果,聞き取り調査もアンケート調査も,第1・2仮説を支持するものとなった.しかし,第3仮説に関しては,製品アーキテクチャと人材マネジメントの方法との補完性は確認できたものの,開発組織と人材マネジメントとの補完性は確認できなかった.
